Effect of toxicity and competitive psychological climate on team orientation and turnover intentions within sport employees

Research question Organizations and employees are motivated to create and foster collaboration teamwork, and healthy competition among colleagues. One area of concern for teamwork has been workplace toxicity, particularly a concept called The Dark Triad. Previous scholarship has raised concerns about toxic work culture and a spilling over of competition within the sport industry. The purpose of this study is to examine the effect of toxic colleagues and workplace competition on team dynamics and employee turnover intentions.Research methods Our sample included athletic department employees (n = 2296). To measure the relationships between Dark Triad characteristics of colleagues on team orientation, competitive psychological climate, and employee turnover intentions, we utilized structural equation modeling (SEM).Results and findings Our findings show a (a) significant, positive relationship between colleagues’ Dark Triad and employee turnover intent, indicating the presence of Dark Triad traits in colleagues increases turnover intent, (b) a significant, negative relationship between colleagues’ Dark Triad and team orientation, signaling the presence of Dark Triad traits in colleagues decreases team orientation, and (c) a significant, negative relationship between competitive psychological climate and team orientation, indicating higher levels of a competitive psychological climate decrease team orientation.Implications Our study shows participants are identifying Dark Triad traits within their colleagues. This finding shows team orientation is fragile, and with sport organizations potentially placing a greater emphasis on the greater good compared to individual excellence, the reduced priority on team goals through Dark Triad traits might be especially problematic within the sport industry.
