Abstract

With the ongoing environmental sustainability agenda, employees’ proactive green adjustment in a bottom-up manner, captured as green crafting, has gained growing interest. Grounded on the job demands-resources (JD-R) model, the present research established and examined an integrated framework unpacking the mixed effects of green human resource management (GHRM) on green crafting. Specifically, GHRM would simultaneously yield facilitating and inhibiting effects on green crafting through a dual pathway: the motivational pathway (operationalized by green psychological empowerment) and the energetic impairment pathway (operationalized by workload). Three-wave data from 328 employees in central China demonstrated that GHRM was positively linked to green crafting via green psychological empowerment and negatively associated with green crafting through the workload. Further, long-term orientation could serve as a critical moderator, amplifying the positive association between GHRM and green crafting through green psychological empowerment while weakening the negative link between GHRM and green crafting via workload. The findings shed light on the new research direction for GHRM literature and contribute to the environmental sustainability agenda.
