Translating sustainability into performance: the role of digital transformation and CEO gender in small and medium-sized hotels

Small and medium-sized hotels (SMHs) face growing pressure to combine competitiveness with environmental responsibility. Drawing on dynamic capabilities and upper echelons theory, this study examines how SMHs translate environmentally sustainable practices into performance through organizational agility, and how digital transformation and CEO gender shape these effects. Survey data from 400 Spanish SMHs shows that environmentally sustainable practices improve performance both directly and indirectly through organizational agility. Digital transformation amplifies the direct sustainability–performance link, while women-led hotels rely more on agility to achieve results. The study clarifies when and how agile, digitally enabled approaches convert environmentally sustainable practices into performance and highlights leadership contingencies that matter for tourism’s green transformation.
