基于资源保存理论,研究健康相关人力资源管理如何通过降低恢复需求来减少员工的主观健康抱怨,并发现加班会削弱这种积极作用。
Employee health is an important guarantee for organizations to gain competitive advantage and achieve sustainable development. As a new management model, health-related human resource management (HHRM) has attracted the attention of academicians. Drawing on the conservation of resources theory, this study aims to investigate whether HHRM can mitigate employees’ subjective health complaints (SHCs) via need for recovery. The data were collected from 410 employees in 8 Chinese enterprises. The results show that HHRM has a negative effect on need for recovery and SHCs, need for recovery mediates the relationship between HHRM and SHCs. In addition, overtime work has a positive effect on SHCs, overtime work not only moderates the relationships between HHRM and need for recovery and SHCs, but also moderates the mediating effect of the need for recovery on the relationship between HHRM and SHCs.
