STARA awareness and safety performance among high-speed railway drivers - A work meaningfulness perspective

Purpose This study examines how STARA awareness impacts safety performance through work meaningfulness and how development-oriented HRM and professional respect buffer these effects. Design/methodology/approach Using three-wave time-lagged data from 292 high-speed rail drivers and 70 supervisors, we tested the model through structural equation modeling and bootstrapping analyses. Findings STARA awareness reduces work meaningfulness, which in turn lowers safety compliance and participation. Development-oriented HRM and professional respect mitigate these effects, preserving employees' meaningfulness and safety performance. Originality/value This study identifies work meaningfulness as a key psychological resource in safety contexts and demonstrates how macro-level (development-oriented HRM) and micro-level (professional respect) resources buffer the negative impact of STARA awareness.
