Abstract

Based on three-wave survey data from 333 employees in various occupations, this study examined the relationship between process standardization (a control-based human resource practice) and employee thriving at work, and mediating and moderating mechanisms surrounding this relationship. Results indicate that process standardization is positively and indirectly related to employee thriving through perceived task mastery. This indirect relationship is moderated by pay for performance such that process standardization’s effects on perceived task mastery (directly) and on thriving (indirectly via perceived task mastery) are stronger when pay for performance is high. Results advance theoretical and practical understanding of the synergistic, interdependent relationships among control-oriented human resource practices. Results imply that managers working in standardized work settings should consider simultaneously adopting pay for performance as a complementary practice to fully realize the benefit of process standardization for promoting employee thriving.
